It wants to lead more from trust, while every decision still has to pass through the same few people.

You guessed it: that doesn’t work. Because if you want to unlock the full potential of an organization, you need to tap into that potential along the way. From A to B, through B.

Organizations don’t change because there’s a beautiful plan to do so. They change because people start seeing things differently, have different conversations, dare to make new choices and practice new behavior step by step. People want to make meaning. To understand why something is needed. To feel the space to think along. To experience that their perspective matters.

That’s why we always work from three principles. We look at the whole system, because challenges never exist in just one dimension. We work iteratively, because people-centered change cannot be predicted. And we build on what already works well, because sustainable development starts with following the energy that is already there.

People work is custom work

“Lovely, those principles. But what methodology do you actually use?”

In consultancy, there are countless models and methodologies out there that tell you how to do it: develop individuals, teams and organizations. Far too often, if you ask us, development or change is approached too simplistically. As if an organization is made up of separate puzzle pieces that you can adjust one by one.

But that’s not how it works. You can’t change the structure without affecting behavior. You can’t talk about culture without looking at the agreements, systems and rituals that confirm that culture every single day. And you can’t ask people to take more ownership if the environment doesn’t actually give them the space to do so.

That’s why we always look at the whole system. At individuals and teams. At behavior and beliefs. At culture and structure. By looking at multiple perspectives at the same time, we get a sharper view of what is really going on.

Sometimes, what looks like a collaboration issue is actually a mandate issue. Sometimes, a strategy doesn’t get off the ground because of old meeting patterns. And sometimes, a team doesn’t need another training, but a structure that finally makes the desired behavior possible.

Looking at the whole system helps us not to jump to solutions too quickly. First understand what is happening. Only then decide what is needed, always with an eye for the whole. That’s when sustainable development becomes possible.

Working iteratively

In the end, it’s people who have to make it happen. Whether it’s about strategy, team development, culture, leadership or major movements in the organization: people make meaning, make choices, take ownership, lean in or check out. That’s where development happens. Not on paper, but in the everyday reality of work.

Anyone who takes that seriously cannot work with a route that is fully mapped out in advance and then rolled out across the organization. People are too powerful, too layered and too unpredictable for that. Organizations are living constructs. They respond, learn, slow down, speed up and give new meaning to what happens along the way.

That’s why we work iteratively. We observe, listen, sense and explore what is happening. Not just once at the beginning, but again and again. We take a step, see what that step sets in motion, recalibrate and then choose the next best step.

By staying connected to reality, real development can emerge. The future is usually hard to predict. The next best step towards the end goal? That we can find!

Building on what works

So often, attention naturally goes to what isn’t working. To the problem, the gap, the resistance, the distance between where you are and where you want to go. Logical, because that’s where things feel off. But if you only look at what is missing, you often miss where movement has already begun.

That’s why we work from positive psychology. That doesn’t mean everything has to be nice and cheerful all the time. It does mean that we consciously connect with where energy already exists, by exploring appreciatively. When are people at their best? Where does ownership arise naturally? Which collaboration is working? And what makes it work there?

Those moments often hold a lot of information. About talent, about conditions that work, about patterns that deserve to grow bigger. By building on that, development doesn’t become something imposed from the outside, but something that can grow from within.

What you give attention to, grows. It may sound like a cliché, but it’s true. So if attention means growth, let’s direct that attention well! That’s how development becomes something that gives energy, something people want to help build and something you shape together.

Rolling up our sleeves

Ask us what we do for work, and don’t be surprised if we start to stumble.
